Abstract
Este estudio tiene como objetivo general demostrar que los bancos más exitoso
de Chile, tiene un alto nivel de satisfacción de sus empleados y sistemas
internos de alta calidad con los cuales se puede proponer un modelo apto para
la gestión de los RRHH de cualquier institución financiera.
Para determinar qué bancos son los más exitosos de la industria se realizó un
análisis de la participación de mercado y de la rentabilidad de los principales
bancos del mercado chileno. Los resultados obtenidos de este análisis dieron
como bancos más exitosos a Banco de Chile, Banco Santander y Banco Crédito
Inversiones (BCI).
Una vez identificadas las instituciones más exitosas se procede a determinar si
en ellas existe un clima organizacional de alta calidad, para eso, primero se
obtuvieron las listas publicadas por el Great Place to Work de los últimos tres
años y se verificó que tanto Banco Santander como BCI estaban en los
primeros lugares de las cerca de 200 empresas que participan de esa lista
durante los tres años de estudio. Luego se analizaron si los gastos en
remuneraciones y beneficios del personal realizados por estos bancos eran
superiores a los de la competencia, y el resultado también fue positivo, por lo
que se asume mayor preocupación en el bienestar del personal.
Finalmente se determinaron las actividades principales realizadas por cada uno
de estos bancos en relación a la gestión de los RRHH y en base a ellas se
desarrolló un modelo de gestión que comprende los factores claves para un
sistema de gestión interno de alta calidad, el cual se compone de la estrategia
de RRHH, el reclutamiento y selección, la gestión del desempeño, el desarrollo
del talento la compensación, el servicios a los empleados y la administración de
los RRHH.
The main objective of this study is to demonstrate the most successful banks in Chile have high levels of employee satisfaction and high quality internal procedures which make it possible to propose a successful HR management model suitable for any financial institution. To first determine the most successful banks in the industry, both market share and profitability analyses were conducted, including the largest banks in the country. The results placed Banco de Chile, Banco Santander and Banco Crédito Inversiones (BCI) as the most successful Banks. Once the most successful banks and financial institutions had been identified, it was necessary to determine whether a high quality organizational climate was in place. To do this, first the lists published by Great Place to Work of the last three years were obtained, and it was verified that both Santander and BCI were consistently in the first places amongst almost 200 companies participating in the list over the last three years of study. After, staff expenses, including salaries and benefits incurred by these banks, were analyzed to determine if they were larger than those of the competition. The result was also positive, which allowed us to assume that they have greater concern for the welfare of their personnel. Finally, the main activities conducted by each of these banks concerning HR management were revised, which formed the basis for comprehending the key factors for developing a high quality internal management model, including HR strategy, recruiting and selection, performance management, talent development, compensation, employee services and HR administration.
